THE OPPORTUNITY
At this Fortune 25 multi-national organization, coaching had limited utility and focus, with too much emphasis on coaching for ‘remediation’ as opposed to development and future leader readiness. For people leaders, they were expected to support the development of their teams but weren’t equipped with the skills to have the kinds of coaching conversations that would enable them to listen with empathy while providing the kind of feedback that would be meaningful.
OUR APPROAch

Established A Foundation: To reinforce that coaching would constitute a cultural shift, the organization adopted a consistent coaching approach and framework to deploy across different contexts throughout the organization.

Equipped People Leaders: Since the biggest impact of coaching would be happening in those one-on-one conversations between manager and employee, building manager-as-coach capability to enable constructive, engaging and meaningful conversations was key priority.

Expanded Access: Outside of manager-employee conversations, overall access to more formal coaching was also a priority. The project team set up infrastructure to expand access to professional coaching so that the maximum number of employees could benefit. Some examples included establishing an internal coach network and leveraging different coaching modalities.

Infused Across Development: Using a combination of internal and external resources, professional coaching was fully integrated in both leadership development cohort programs and more broadly in other leadership development activities, like deploying professional coaching to support leaders onboarding into stretch assignments.
